What to Look For in a Manager Training Program

Selecting the right manager training is one of the highest-leverage decisions a People or L&D leader can make. Managers account for 70% of the variance in team engagement, and their performance directly impacts your organization’s retention and productivity.

However, not all training is created equal. Whether you are building a program in-house or evaluating external vendors, you need a rigorous way to separate “feel-good” workshops from programs that drive actual behavioral change.

The 5 Pillars of Effective Management Training

Based on decades of organizational psychology and recent studies on management science, effective manager training should be evaluated on five main components:

  1. Program Design. Research consistently shows that “one-and-done” workshops fail to change behavior. To see a real return on investmen the program must be designed for long-term reinforcement.
  2. Content Quality. Effective training isn’t based on opinion, it’s built on empirical evidence. Programs that lack citations often rely on “common sense” that may actually be counter-productive.
  3. Materials. The quality of the delivery materials dictates whether the training is an engaging experience or a disorganized chore.
  4. Customization. Generic training often fails because managers can’t see how it applies to their specific environment.
  5. Measurement. If you can’t measure it, you can’t prove the value. Research-backed programs should provide the tools to track impact from day one.

The Manager Training Evaluation Checklist

Below is a quick checklist you can use to evaluate your training options:

Program Design:

🔲 Multi-session structure (not one-and-done)

🔲 2-4 weeks between sessions for practice

🔲 Built-in accountability structures (peer coaching, homework, skills practice)

🔲 Real-world application opportunities

Content Quality:

🔲 Research citations throughout

🔲 Based on peer-reviewed studies, not opinions

🔲 Addresses bias and equity, not just generic management skills

🔲 Practical, actionable tips (not just theory)

Materials:

🔲 Professional slide decks

🔲 Detailed facilitator guides with scripts

🔲 Participant journals or workbooks

🔲 Clear learning objectives and outcomes

Customization:

🔲 Ability to add your company data or examples

🔲 Flexibility to adapt timing and format

🔲 Options to make it feel like your brand

Measurement:

🔲 Clear metrics for success

🔲 Pre/post surveys to track behavior change
